There are plenty of resources around to help you do this but <a href=\"https:\/\/www.zippia.com\/employer\/how-to-write-a-job-description\/\">here\u2019s<\/a> a good starting point.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Be Clear in Your About the Skills and Experience You Need<\/b><\/p>\n<p>Too often I see recruitment advertising that barely mentions the skills and experience required. The space is taken up with (often boring) descriptions of the company and a list of the qualities they are looking for in the person. Usually, these are code for young and white.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Ask Applicants to Also Submit a Cover Letter With Their Resume<\/b><\/p>\n<p>I know, I know &#8230; many of you think that cover letters are a waste of time and space. But they can be gold nuggets in evaluating key skills such as written communication. In this day and age of outsourcing your resume to an expert, the cover letter requires applicants to speak for themselves.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Develop and Apply the Key Selection Criteria to Create an Initial Shortlist of Candidates<\/b><\/p>\n<p>From the job description, identify the 3-5 key selection criteria based on skills and experience. These are what I call the \u201cdeal breaker\u201d criteria \u2013 if they don\u2019t have this, they won\u2019t be considered for the role. <\/p>\n<p>These are things like tertiary qualifications, required certifications (e.g. CPA), industry experience, recent roles, size of past employers, and so on.<\/p>\n<p>This pile of applications becomes your starting point for the evaluation process.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Evaluate the Written Communication Skills of Each Applicant<\/b><\/p>\n<p>R\u00e9sumes and cover letters tell us a lot about people. A well-written cover letter\/email is a good indicator of someone\u2019s written English skills and a reliable predictor of their verbal communication skills.<\/p>\n<p>I can be a bit of a tyrant here but things like spelling errors demonstrate poor attention to detail in my book and poor use of grammar \u2026 well, let\u2019s not go there. <\/p>\n<p>If they are asked to submit a cover letter and don\u2019t, I\u2019ll tag them as someone who either can\u2019t follow instructions, doesn\u2019t respect the process, or is just plain lazy. See, I told you I can be a tyrant.<\/p>\n<p>You\u2019ve just established your first refined shortlist.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Phone Screen to Turn Applicants Into Candidates<\/b><\/p>\n<p>At this stage, we still only have applicants for the role.<\/p>\n<p>We need to get to a list of potential candidates and a <a href=\"https:\/\/www.zippia.com\/employer\/7-essential-questions-to-help-make-the-most-out-of-every-phone-interview\/\" rel=\"noopener\" target=\"_blank\">phone interview<\/a> is the most efficient way of doing this. A phone interview enables us to evaluate verbal communication skills while also gaining a deeper understanding of someone\u2019s skills, experience, and personality.<\/p>\n<p>A couple of well-crafted <a href=\"https:\/\/www.zippia.com\/employer\/behavioural-interview-questions\/\" rel=\"noopener\" target=\"_blank\"> behavioral questions<\/a> and a general conversation around salary requirements, availability and their motivation for applying is generally enough to give us a fairly good \u201cgut feel\u201d for someone.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Interview Every Candidate That Gets Through Steps 3-6 &#8212; But Make It Fair<\/b><\/p>\n<p>Every candidate that has &#8220;passed&#8221; the last four steps is a potential candidate for your role and should be interviewed. To make sure you are being fair and equitable, develop a set of behavioral and <a href=\"https:\/\/www.zippia.com\/employer\/assessing-candidates-using-the-star-interview-technique\/\"> competency-based interview questions<\/a> based on the job description and selection criteria.<\/p>\n<p>Ask every candidate the same questions and note their responses accurately and without bias. This is the very best way of ensuring you are not guilty of stereotyping. <\/p>\n<p>You don\u2019t want to spend a day in some Tribunal or Commission somewhere accused of discriminating against a candidate on the grounds of race, gender, or age.<\/p>\n<p>This happens far too often.\n<\/li>\n<li class=\"ordered-list-large-item\">\n<p><b>Review Your Interview Notes Thoroughly to Develop the Final Shortlist<\/b><\/p>\n<p>At the completion of your interview process, thoroughly review your notes and carefully select the 2-4 candidates who best fit the skills, experience, and behavioral attributes required in the role. <\/p>\n<p>These are the candidates who should be presented for the final interview &#8212; with the client in the case of recruiters and a second team member in the case of hiring managers.\n<\/li>\n<\/ol>\n<p>If all this seems too technical or too hard, just put yourself in the shoes of your applicants and treat them the way you\u2019d like to be treated.
